Humanistic Theory and Trait Theory Essay

Humanistic Theory and Trait Theory My research was comparing the Humanistic Theory and Trait Theory. Humanistic Theory is based on the ability for individuals to be able to uniquely diverse with our own prospective on life. It evaluates how an individual’s choice can affect their decision making and how the decisions can take a positive or negative effect to the conclusion of that choice. It also focuses on how we allow others to manipulate us into believing what our self worth is, if we are capable of achieving what we set out to become. Trait theory is based on an individual’s observation, and elements of their personality traits such as openness to new experiences, skill development, agreeableness, etc. and how that affects their choices. According to Tom Ato, psychologists believe that this trait stems from one basic group of characteristics which are biological in nature. Studies have concluded that is it not based on individualism but account for consistent behavior which are familiar in diverse situations. Both theories have a few similarities; however research revealed several differences between them. Their approach to personality traits differ because they go in different directions. Trait theory shows aspects of human personality can be stable and consistent in several cultures; it is not shaped by outside influences, where as Humanistic traits are. Trait theory is correct in its approach for many reasons; the success of the five-factor personality models, observers’ evaluations, the models withstood challenges that affects all cultures, the link between psychological disorders and personality traits, and the potential to predict what the individuals’ future may bring. The Humanistic trait has been criticized for being too subjective in its approach. Because it focuses on each individual’s potential and gives the fundamental belief that all individuals are good, makes it harder to explain why people commit crimes. We can not objectively tell is self actualized, we can only rely on the individual own assessment of their experiences. Both theories have valid merit on the personality traits, but they have different approaches on how to establish their findings. Both Humanistic and Trait Theories are in disagreement on what way is most effective however both view the individual’s personality as a whole.

How to Asses Mental Illness

The ability for patients to access mental health services these days are more wide ranging than ever before. This is in part due to the fact that the realm of mental health, once simply governed by physicians, is now peopled by staff of all different types and disciplines. In addition, many mental health professionals are now multiply credentialed, so it is not impossible to see a mental health professional who is all at once a family and marital therapist, a chemical dependency practitioner and a social worker. All these elements only serve to improve the ability of patients/clients to receive quality mental health services, whether it be in a large institutional setting, a community mental health center or in a private clinical office. But what are the different types of mental health professionals who are trained in the identification and treatment of patients with mental health issues? There are many, but for the matter of clarity and brevity, we will focus on just three. Licensed clinical social workers are one type of mental health professional who may be assigned a clinical case. These are individuals who have received graduate level training in the assessment and management of patients with mental illness. They may choose to specialize in a certain type of therapy, such as marital or family therapy or they may provide a more general practice. Clinical social workers are also found in the hospital setting, whether for psychiatric patients or medical patients and are experts in arranging for social services and referral to assisted living facilities, nursing homes, and other post hospitalization care. Advanced registry nurse practitioners are one of the newer types of clinicians in the mental health field. These are nurses who have taken graduate level education which allows them to perform diagnosis and treatment for patients. Many nurse practitioners (also called ARNPs) can prescribe medications for their patients, depending on the laws of the states where they live. ARNPs are also unique in that they can open up clinical practices of their own without having to work under the auspices or licensure of a practicing physician. ARNPs provide medication and counseling services, as well as crisis intervention services. ARNPs are also found frequently in both the inpatient and outpatient settings. Another type of professional who may diagnose and treat a patient with mental health issues is a clinical psychologist. These are men and women who receive post-graduate education and receive a doctorate in psychology. Psychologists are often called â€Å"doctor† but the difference is that they are not allowed to prescribe medications. Psychologists are multifaceted, and are able to diagnose and treat patients with mental health issues, as well as perform and interpret psychological testing to held aid in the diagnosis of patients with personality or learning disorders. Psychologists are usually utilized in the outpatient setting, but it is not unheard of for them to work on an inpatient mental health unit as well. While all these different clinical backgrounds are able to assess patients for the presence of mental illness, the issues which they must consider are the same from patient to patient. Whether the patient is a self-referral, court mandated or identified by a family member, before a true clinical diagnosis can be made, a thorough mental health assessment must be made. This mental health assessment includes several key issues which must be answered. First, the clinician must know what the problem is which brought the patient in for evaluation in the first place. Does the patient feel sad, or depressed, or anxious? To what degree does the mood problem affect the patient†s day to day life? Are they able to go on about their daily business, or are they incapable of holding a job or caring for themselves or their families, because of the severity of the illness. Does the patient actually perceive there is a problem, or has the patient been referred by a medical provider, family member, or friend? The high coincidence of mental health problems and substance abuse makes it necessary for the mental health professional to assess if there is any drug or alcohol abuse issues here. How long has the patient had these symptoms, and are they getting worse, better, or staying the same. A family history is also important, especially as it pertains to issues of mental illness within the family, or a history of physical/sexual or emotional abuse. Above all, when any mental health professional is assessing a patient for mental illness, he or she must assess if the patient has any thoughts of hurting himself or anyone else. This is almost the most important question to be asked of any patient who is being assessed for mental health problems, and when answered in the positive, must be dealt with immediately. As we are discussing suicidal ideation, it is important for any clinician to understand who is at the greatest risk of self harm. There is a disparity in the rates of suicide between men and women, in that it is more likely for a woman to express thoughts of suicide and it is more likely for a man to actually commit suicide. In fact, men over age 45 are more than four times more likely than women to kill themselves as women in the same age (National Patient Safety Agency, 2001). An unemployed man is two to three times more likely to commit suicide. Suicide is also believed to account for 20 percent of all death in young people aged 15-24 and is second only to accidental death. The prevalence of substance abuse in this age group tends to be a contributing factor to suicide rates. The additional issues of academic pressure and relationship problems, as well as possible history of physical and sexual abuse are other risk factors. Interestingly, research has also shown that youngsters who know someone who commits suicide are more likely to commit suicide (Shaffi, et. al. 1985). While issues of race and likelihood to commit suicide have been studied, the pattern changes over geographic distribution. A study done in 1993 by Briget seemed to indicate that gay men and lesbians had higher rate of suicide and attempted suicide than the general population. And, as previously mentioned, research has shown that substance abuse is a significant risk factor for suicide and suicide attempts. One study estimated that among people who abuse drugs, the risk of suicide is twenty times greater than that of the general population (Faulkner, 1997) Any discussion about mental health in the 21st Century is sure to bring some in some element of the Health Insurance Portability and Accountability Act of 1996, commonly known as HIPAA. HIPAA is a federal health benefits law passed in 1996, effective July 1, 1997, which among other things, restricts pre-existing condition exclusion periods to ensure portability of health-care coverage between plans, group and individual; requires guaranteed issue and renewal of insurance coverage; prohibits plans from charging individuals higher premiums, co-payments, and/or deductibles based on health status. It also places strict limits on the type and amount of information which can be released about patients, and to whom the information can be given, and in what manner. While the privacy of patient care information is important, HIPAA can be a stumbling block to the care of patients. For example, should the patient refuse that any collateral information be obtained about his case from a family member or friend, the mental health professional is prohibited by law from making any contact with this person, even if the collateral information could be of help in the care and diagnosis of the patient. In addition, it makes it almost impossible for family members to make appointments or even ascertain that patients are getting care. Health care providers are given leeway in one manner, in that should a mental health patient make what is felt to be a credible threat against another person, the healthcare provider is then able to provide information about the threat to the person in the broadest possible terms, known as a â€Å"duty to warn†. Usually now, before a mental health professional takes on a case, he or she will have the patient sign a document explaining the patient†s rights and the clinician†s responsibilities under HIPAA. In this document, the clinician outlines most common reasons for which the clinician may have to release information about the patient†s care, such as coordinating care with another provider or even obtaining coverage information from the insurer. The patient is also generally advised that he or she may revoke all authorization at any time, but in turn the clinician may choose to discontinue treatment. In this way, both parties are protected. It should be noted, however, that HIPAA restrictions do not apply in cases where abuse is suspected, for clinical health oversight activities, for judicial reasons if evaluations are court ordered, and in cases where the care involves a workman†s compensation issue. The clinician must also provide to the patient a name and number of a person to who concerns about privacy violation may be addressed, and if all else fails, complaints may be made to the Department of Health and Human Services, the federal agency which oversees HIPAA. But should a mental health professional be incautious about the kind of information he or she chooses to release, then he or she may find that they are subject to high fines, sanctions from federally funded agencies and loss of clinical privilege. To me, HIPAA seems like the extreme end of the pendulum, and does little to take into account common sense. I believe that in the future, different legislation will be made to modify the tone of HIPAA and allow a bit of clinical common sense to be used as well. Until that time, mental health practitioners will have to tread lightly and practice with care, keeping in mind at all times the needs of the patient and the rule of the law. So in summary, there are many kinds of mental health professionals, of all different backgrounds and disciplines. It would not be difficult to find a therapist or other mental health professional that would be able to help a client with his or her problems. All are highly qualified. All receive excellent training, and the high degree of diversity allows the mental health patient to almost have a consumer attitude when shopping for mental health care. No matter what kind of practitioner a patient chooses, the patient should be sure that he or she has chosen one who is well versed in the diagnosis and treatment of mental illness. New laws put into affect do much to protect the rights of the patient, but in some ways can tie the hands of the clinical provider. But ultimately, rules are in place to protect both the patient and the practitioner.

The Jilting of Granny Weatherall

â€Å"Uncertainty of Control† In â€Å"The Jilting of Granny Weatherall,† her name, weatherall, or seen as weathered by it all, shows that she has been through everything, especially through times of doubt oruncertainty. Granny Weatherall is a very controlling woman;however, she comes to realize there are many things that she cannot control. She also believes that she has lived a very happy life, however, when she is starting to die, she realizes that there are many things that she wishes she could change. Granny Weatherall is very uncertain of many things throughoutthe story. One of the main things she is uncertain aboutis whether or not she is dying. She tells the doctor to â€Å"get along and doctor your sick†¦leave a well womanalone† (203). In her mind, she is not going to die because she has not planned or it. She says she still has a ton of things to get done so it cannot be her time to pass away. However, death is something that she cannot control, just like George leaving her at the altar. As she is trying to get some rest, the memory of George comes back to her, â€Å"what does a women do when she has put on the white veil and set out the white cake for a man and he doesn’t care?†¦ but a whirl of dark smoke rose and covered it, crept up and over into the bright field where everything was planted so carefully in orderly rows. That was hell, she knew hell when she saw it. For sixty years she had prayed against remembering him and against losing her soul in the deep pit of hell† (206). This shows that she is still very bitter about George leaving her at the altar and still very confused by it. The main reason for this confusion is because this was something that she did not plan and did not have anycontrol over. When the text says she was dreaming of a â€Å"bright field where everything was planted so carefully in orderly rows,† it shows that she likes to have order in her life, and that George messed up this order. The story uses many literary tools to help the readers realize that Granny Weatherall does not like uncertainty and that she is still uncertain of thingsto come. In the last paragraph, the story uses imagery to describe how Granny Weatherall really feels. â€Å"For the second time there was no sign. Again no bridegroom and the priestin the house. She could not remember any other sorrow because this grief wiped them all away. Oh, no, there’s nothing more cruel than this—I’ll never forgive it. She stretched herself with a deep breath and blew out the light† (209). Here she is referring back to her first jilting of when there was no groom and only the priest was there. However, this time she is referring to her death, which she has no control over, and she is now coming to this realization. This imagery of being left at the altar for the second time, shows she is scared that she is being jilted again. However, this time by God, which she is more hurt by than any other thing that has everhappened to her. She now realizes that she has no control over her life, which really scares her. The Levene’s test for equality of variance is not significant, F(1, 18) = 1.90, p = .19 (>.05). Therefore, equal variance can be assumed for t-test. The null hypothesis H0 is retained. Therefore, there is no difference in the use of prepositions in writing between native and non native speaker of English, t(18) = 0.08, p = .94 (>.05). Both data set (data set 1 and data set 2) shows no correlation, r(8) = .06, p = .87 (>.05). In conclusion, data suggest that there is no difference in the usage of prepositions in writing between native and non native speaker of English.

Like many other groups Mexicans immigrated to the United States in search of a better life. Many Mexicans are left with no choice but to come to the U. S illegally because of the cost and obstacles that one has to go through to become a citizen. Because many Mexicans come to the U. S. illegally they are often forced to work physically demanding jobs for less money. Mexican Americans have a long history of experiencing nativism and racism which has resulted in a number of discriminatory conditions and consequences such as, social and geographical segregation, employment discrimination, patterns of abuse at the hands of law enforcement officials, vigilante murder and justice, substandard education, electoral fraud, exclusion from petit and grand juries, forced dislocations from their neighborhoods, voter intimidation, and language discrimination. (Galaviz 2007) Mexicans work under the secondary sector of the Dual labor market. The secondary Dual Labor market has low incomes, little job security, and little training. There are also no rewards apart from wages. Mexicans are forced to work for very low wages either because, as non-citizens, they lack options, or because they may realistically perceive themselves as best off here, even at very cheap wages, than they were back home. (Aponte 1990) For example, many companies offer very poor working conditions and minimum wage because they know that illegal immigrants have no choice but to accept these conditions because of their status. After the United States victory in the Mexican-American War in 1848 a forced treaty was signed. The treaty was known as Treaty of Guadalupe Hidalgo. This treaty required Mexico to give up over half its land to the United States in exchange for 15 million dollars. Land given up by Mexico included California, Nevada, Utah, Arizona, and New Mexico. The Treaty of Guadalupe Hidalgo also guaranteed that Mexican citizens living in surrendered lands would be able to keep property rights and would be given United States citizenship if they remained in surrendered lands for at least one year. However, the property rights of Mexicans were ignored by the United States government and local officials. Mexicans were slowly forced from lands which their families had held for generations in many cases. Many organizations, businesses, and homeowners associations had official policies to exclude Mexican Americans. In many areas across the Southwest, Mexican Americans lived in separate residential areas, due to laws and real estate company policies. This group of laws and policies, known as redlining, lasted until the 1950s, and fall under the concept of official segregation. In many other instances, it was more of a general social understanding among Anglos that Mexicans should be excluded. For instance, signs with the phrase No Dogs or Mexicans were posted in small businesses and public pools throughout the Southwest well into the 1960s. Mexicans were also restricted from being jurors, even if the case involved a Mexican. Schools also discriminated against Mexican children and eventually Mexicans were made to open their own schools. Though times have changed Mexicans are still discriminated against because of the stereotype they are associated with. Many believe that all Mexicans come over here illegally and do not deserve the same rights as citizens do. Even now people believe that Mexicans should be sent back to Mexico and an example of that is Phoenix, Arizona and its Immigration Law.

Impact of Feedback Environment on Employee Commitment This research paper examines the effect of feedback environment on employee commitment, with role clarity being the mediating variable in the public and private sectors organizations of Islamabad Rawalpindi city. From the previous researches a link was found between feedback environment and employee commitment at workplace, this study attempts to explore this link in the context of Islamabad. To create employee commitment amongst organizational members has become increasingly important in todayà ¢Ã¢â€š ¬Ã¢â€ž ¢s dynamic business environment, because this factor leads to employee retention and a low degree of turnover. For this study a sample size of 200 was taken and different private and public sector organizations were covered in the research work. The research was of hypothesis-testing in nature and responses were collected using standardized questionnaires for each variable. All three variables supervisory and coworker feedback and role clarity proved to be positively associate d with employee commitment; with the feedback from coworker source being the strongest in creating employee commitment followed by role clarity and feedback from supervisor source. The mediating effect of role clarity was not found to be significant and there is still an opportunity for further research in this area to explore this link. However the positive association of role clarity with employee commitment represents its importance in creating employee commitment, though its contribution is small, but this very dimension must not be ignored by the managers of the 21st century. Chapter 1 INTRODUCTION It has become necessary for business firms to satisfy all of their major stakeholders (consumers, employees, clients etc) to remain competitive in todayà ¢Ã¢â€š ¬Ã¢â€ž ¢s dynamic business environment. The satisfaction and commitment level of a firmà ¢Ã¢â€š ¬Ã¢â€ž ¢s employees is of key importance in determining its human resource strength, which in turn leads to their retention and make an organization able to satisfy the needs of its customers, consumers and clients in both the production and service sectors. Many variables have an impact on the level of commitment of a firmà ¢Ã¢â€š ¬Ã¢â€ž ¢s employees, some of which are job satisfaction level (with intrinsic and extrinsic factors), the quality of leader-member exchange and the overall feedback environment that an employee works in. Many researchers put emphasis on providing feedback to employees in order to satisfy them and consider providing feedback to employees to be essential for maintaining and increasing employee motivation and satisfaction. Traditionally the yearly formal performance appraisal/review in private sector organizations and Annual Confidential Report (ACR) in public sector organizations have been considered as the ideal platform for higher authorities (departmental/organizational heads, supervisors, immediate bosses) to provide feedback to employees about how they view their performance. But employees generally report problems and shortfalls regarding the current methodologies used to asses their performance and characterize the overall process as being too much restricted to a performance appraisal period and involving only one feedback source (departmental/organizational heads, supervisors, and immediate bosses). A qualitative case study by Longenecker and Nykodym (1996) in the public sector illustrated some of the problems associated with traditional performance appraisal method. Employees noted that feedback in performance appraisal was problematic for improving employee motivation and performance, and as a communications tool to improve the manager/subordinate relationship and suggested that managers should: make more time available for providing performance feedback, increase their knowledge of actual performance, better clarify performance expectations, put greater emphasis on employee development, not dwell on negatives, provide more ongoing feedback, and increase two-way communication These suggestions indicate that supervisors/immediate bosses might adopt a number of specific behaviors to support feedback processes in the organization, which in turn might lead to an enhanced manager/subordinate relationship and increased employee satisfaction and hence employee commitment. Here we can see that feedback only after some specified interval and through formal sessions is not sufficient to improve work outcomes (job satisfaction, productivity, employee commitment, organizational citizenship behavior etc). Considering this very fact; Steelman, Levy and Snell (2004) proposed a scale, known as Feedback Environment Scale (FES) with a validation study to demonstrate how different facets of feedback sources (supervisor and coworkers) constitute the overall feedback environment within an organization. This new instrument measures a much more comprehensive view of the feedback environment and is more relevant to the organizations of today and the responsibilities of 21st-cent ury managers. FES may also be defined as a multifaceted construct with two major factors (Supervisor and Coworker) manifested in seven facets. Together, these seven facets reflect the contextual aspects surrounding the transmission of job performance feedback on a recurrent or daily basis (Steelman et al, 2004). In general; Employee commitment is oneà ¢Ã¢â€š ¬Ã¢â€ž ¢s psychological attachment to his or her organizations. The higher the level of Employee Commitment of an individual, the lower are the chances of his/her psychological and physical job withdrawal. Moreover; committed employees are generally productive and go beyond their job descriptions in improving their organizationà ¢Ã¢â€š ¬Ã¢â€ž ¢s products and services. Researchers have found a positive link between Feedback Environment Scale and Employee commitment. This link is mediated by a third variable called Role Clarity, which is defined as the subjective feeling of having as much or not as much role relevant information as the person would like to have Lyons (1971). This study is aimed to explore this link in a Pakistani context and more specifically in the context of Islamabad, After the confirmation of such a link, mangers can adopt a number of measures to improve employeesà ¢Ã¢â€š ¬Ã¢â€ž ¢ satisfaction, their level of productivity and employee commitment. Research Objectives To measure the level of performance feedback (from supervisors and coworkers) received by the employees of different organizations, both of public and private sector operating in Islamabad city. To Measure the level of employee commitment of employees working in different organizations To explore the link between feedback environment and employee commitment To suggest specific measures to be adopted in order to increase the overall feedback environment and employee commitment in organizations Chapter 2 LITERATURE REVIEW 2.1 Feedback Environment In the past, the feedback environment has been defined as the type of job performance information that employees perceive as being available to them (Herold Parsons, 1985).but according to the refined and most up-to-date definition; the feedback environment refers to the contextual aspects of day-to-day supervisor-subordinate and coworker-coworker feedback processes rather than to the formal performance appraisal feedback session (Steelman et al, 2004). Consequently, up to now, an organizationà ¢Ã¢â€š ¬Ã¢â€ž ¢s feedback environment has been defined as the amount and availability of positive and negative feedback from different sources (Steelman et al, 2004). 2.2 Measurement of Feedback Environment Feedback environment in an organization is measured through a new multifaceted instrument, the Feedback Environment Scale (FES), which helps inform the feedback process in organizations. This new instrument measures a much more comprehensive view of the feedback environment and is more relevant to the organizations of today and the responsibilities of 21st-century managers. FES may also be defined as a multifaceted construct with two major factors (Supervisor and Coworker) manifested in seven facets. Together, these seven facets reflect the contextual aspects surrounding the transmission of job performance feedback on a recurrent or daily basis (Steelman et al, 2004). It is clear that employees receive feedback information from various sources (Greller, 1980; Morrison, 1993) but some authors suggest that supervisor and coworker feedback sources are the most practical and relevant from the feedback recipientà ¢Ã¢â€š ¬Ã¢â€ž ¢s point of view (Ashford, 1989). Thus, the FES postulates two factors called Supervisor Source and Coworker Source and the following seven specific facets within each of those source factors: source credibility, feedback quality, feedback delivery, frequency of favorable feedback, frequency of unfavorable feedback, source availability, and promoting feedback seeking (Steelman et al, 2004). Source Credibility is conceptualized as the feedback sourceà ¢Ã¢â€š ¬Ã¢â€ž ¢s expertise and trustworthiness (Giffin, 1967). Consistency and usefulness have been demonstrated to be important aspects of feedback quality (Greller, 1980; Hanser Muchinsky, 1978; Herold, Liden, Leatherwood, 1987). A feedback recipientà ¢Ã¢â€š ¬Ã¢â€ž ¢s perceptions of the sourceà ¢Ã¢â€š ¬Ã¢â€ž ¢s intentions in giving feedback will affect reactions and responses to the feedback (Fedor, Eder, Buckley, 1989). Favorable feedback is conceptualized as the perceived frequency of positive feedback such as compliments from supervisors and/or coworkers when from the feedback recipientà ¢Ã¢â€š ¬Ã¢â€ž ¢s view, his or her performance does in fact warrant positive feedback. Correspondingly, unfavorable feedback is conceptualized as the perceived frequency of negative feedback such as expressions of dissatisfaction and criticism from supervisors and/or coworkers when from the feedback recipientà ¢Ã¢â€š ¬Ã¢â€ž ¢s vi ew, his or her performance warrants such feedback (Steelman et al, 2004). Supervisor and/or coworker source availability is operationalized as the perceived amount of contact an employee has with his or her supervisor and/or coworkers and the ease with which feedback can be obtained (Steelman et al, 2004). Feedback seeking is defined as the extent to which the environment is supportive or unsupportive of feedback seeking. It is the extent to which employees are encouraged or rewarded for seeking feedback and the degree to which employees feel comfortable asking for performance feedback (Williams et al, 1999). 2.3 Role Clarity Lyons (1971) defines role clarity as the subjective feeling of having as much or not as much role relevant information as the person would like to have. The importance of having role clarity (knowing the tasks and expectations of a job) has been shown in previous research that used both emotional and performance-related measures (Abramis, 1994; Jackson Schuler, 1985; Tubre Collins, 2000). Role clarity is a prerequisite for harmonious interactions with others in the role set (Mcgrath, 1976). The absence of role clarity leads to stress, intrapersonal tension and lowered job satisfaction (Cooper, Sloan Williams, 1988; Hall, 2004). Breaugh Colihan (1994) defined role ambiguity to be job ambiguity and indicated that job ambiguity possesses three distinct aspects: work methods, scheduling, and performance criteria. 2.4 Employee Commitment It is recognized that an employees commitment to an organization can be expressed in three particular ways: affective, continuance, and normative. Affective commitment is focused on an emotional attachment to the organization (Herscovitch, 2002). On the other hand, continuance commitment is when an employee stays with an organization based on a perceived cost of leaving (Herscovitch, 2002). In this case, the employee is staying because he/she thinks it will cost more to go find work elsewhere. Lastly, normative commitment refers to an employees moral obligation to stay with the organization (Herscovitch, 2002). This can arise due to the employee feeling that the organization has treated him/her well and therefore, he/she owes the organization a continued period of employment. In one sense, each type of commitment somewhat ties the individual to the organization; however, each impacts differently on the manner in which the employee conducts him/herself in the workplace. For example, a n employee with an affective commitment will often go above and beyond what is required of his/her position in order to assist the organization in meeting its goals. Employees with high affective commitment tend to be absent from work less frequently and display a higher work motivation and organizational citizenship (McShane, 2001). Continuance commitment, however, is negatively related to performance whereby employees tend to do simply what is required, have higher rates of absenteeism, and low motivation (Johns and Saks, 1996). 2.5 Feedback Environment, Role Clarity/Ambiguity and Employee Commitment Over recent years, there has been a surge of interest in the effects of the feedback environment on work-related outcomes (e.g. Norris-Watts Levy, 2004; Rosen et al., 2006). A favorable feedback environment is positively related to supervisory reported organizational citizenship behavior and that this relationship is partially mediated by affective commitment (Norris-Watts Levy, 2004). Another study tested a mediated model suggesting that the effects of the feedback environment on job satisfaction, and supervisory rated in-role and extra-role performance are mediated by perceptions of organizational politics. In general, this model was supported, again demonstrating the relationship between the feedback environment and several work-related outcomes (Rosen et al., 2006). A field experiment conducted by Tziner and Latham (1989) revealed increased work satisfaction and employee commitment when a goal-setting and feedback program was introduced, but it is not possible to draw the concl usion that this effect emanates from feedback only. Researchers have found a relationship between feedback and role ambiguity (Herold et al, 1987, Peiro et al, 1994, Sawyer, 1992, Teas, 1983, Vredenburgh, 1983). So, even though previous studies lend support to the hypothesis that feedback affects attitudes towards work, there is also a possibility that the uncertainty reducing effect of feedback is the link between feedback and work attitudes, through the intervening influence of role ambiguity. Resultantly, there is also support to hypothesize that feedback only indirectly affects attitude towards work with role ambiguity as a mediating variable (Anders et al, 1999). Mathieu Zajac (1990) conducted a meta-analysis of 48 studies and found that overall employee commitment was low when employees were unsure about what was expected of them (Role Ambiguity). In nine studies, Dunham, Grube, Castaneda (1994) found that employees understanding about the significance of their tasks were somewhat positively related to affective commitment, but not related to normative or continuance commitment. Workers need role clarity to be able to navigate on their own. To improve the opportunity for self feedback there appears a need to strengthen the connection between the individualà ¢Ã¢â€š ¬Ã¢â€ž ¢s work and the organizational goals (Anders et al, 1999). Chapter 3 THEORETICAL FRAMEWORK On the basis of literature review, a relationship between feedback environment and employee commitment was found, being mediated by a third variable, Role Clarity. The following hypothetical link between the variables was drawn and tested. 3.1 Operational Definitions 3.1.1 Feedback Environment (Independent Variable) Feedback Environment has been taken as the independent variable for this study which is defined by Steelman et al (2004) as the amount and availability of positive and negative feedback from different sources. As the feedback environment in organizations is generally measured using the Feedback environment Scale (FES) proposed by Steelman et al (2004), the same will be employed to measure the quality of feedback environment that takes into account two major feedback sources which are: Supervisor source Coworker source Feedback from each source has seven dimensions which are: 3.1.1.1- Source credibility Giffin (1967) defined source credibility as the feedback sourceà ¢Ã¢â€š ¬Ã¢â€ž ¢s expertise and trustworthiness. Perception of trustworthiness an individual imparts to other people. Factors that influence source credibility are expertise and reputation for honesty. 3.1.1.2- Feedback quality Feedback quality refers to its consistency and usefulness which are important aspects of feedback (Greller, 1980; Hanser Muchinsky, 1978; Herold, Liden, Leatherwood, 1987). 3.1.1.3- Feedback delivery It refers to the feedback environment in terms of sourceà ¢Ã¢â€š ¬Ã¢â€ž ¢s consideration and intentions in his or her delivery of the feedback (Steelman et al 2004). In simple words this dimension is related to the extent of empathy of the feedback source. 3.1.1.4- Favorable feedback Steelman et al (2004) defined favorable feedback as the perceived frequency of positive feedback such as compliments from supervisors and/or coworkers when from the feedback recipientà ¢Ã¢â€š ¬Ã¢â€ž ¢s view, his or her performance does in fact warrant positive feedback 3.1.1.5- Unfavorable feedback Unfavorable feedback is conceptualized as the perceived frequency of negative feedback such as expressions of dissatisfaction and criticism from supervisors and/or coworkers when from the feedback recipientà ¢Ã¢â€š ¬Ã¢â€ž ¢s view, his or her performance warrants such feedback (Steelman et al, 2004). 3.1.1.6- Source availability Supervisor and/or coworker source availability is defined as the perceived amount of contact an employee has with his or her supervisor and/or coworkers and the ease with which feedback can be obtained (Steelman et al, 2004). 3.1.1.7- Promoting feedback seeking Williams et al (1999) defined Feedback seeking is defined as the extent to which the environment is supportive or unsupportive of feedback seeking. It is the extent to which employees are encouraged or rewarded for seeking feedback and the degree to which employees feel comfortable asking for performance feedback Responses about each dimension relating to both the sources will be gathered using the FES Questionnaire, proposed by Steelman et al (2004) in their validation study of the FES. 3.2 Employee Commitment (Dependent Variable) For the purpose of this study employee commitment has been defined as an employeeà ¢Ã¢â€š ¬Ã¢â€ž ¢s psychological attachment to his/her organization. Mainly the three component model of employee commitment by Herscovitch (2002) is used, which says that the commitment level itself consists of three parts; affective, continuance and normative commitment. Somers (1995) defined Affective commitment as an employeeà ¢Ã¢â€š ¬Ã¢â€ž ¢s emotional attachment to an organizational goals and values. Normative commitment is a perceived duty to support the organization and its activities, whereas; continuance commitment is however interacted with affective commitment in predicting job withdrawal intentions and absenteeism. The level of employee commitment was measured using the employee commitment questionnaire by John Meyer Natalie Allen (1991). From the previous studies there appeared a relationship between feedback and employee commitment with the mediating effect of role clarity/ambiguity, and it was conceived in this study that the quality of feedback environment leads to role clarity or ambiguity as feedback serves the purpose of clarifying an employeeà ¢Ã¢â€š ¬Ã¢â€ž ¢s role which leads to employee commitment (Mathieu Zajac 1990, Dunham, Grube, Castaneda 1994). Having identified the variables of the study and developing the theoretical framework, the next step was to design the research in a way that the required data could be gathered and analyzed to arrive at a solution. A Survey was conducted, based on a questionnaire. The term questionnaire refers to a list of questions, usually printed, and submitted for replies that can be analyzed for usable information. 4.1 Purpose of the Study The research was of hypothesis-testing in nature. The characteristics of variables and their relationship were defined in the previous section. Hypotheses were formulated on the basis of relationships between the two main variables (feedback environment and employee commitment). Researches have shown that there is positive relationship between feedback environment and employee commitment. Those studies were conducted in different parts of the world and the current research is based on the hypotheses which are to be tested to find if there is a positive relationship between the said variables. 4.2 Type of Investigation The purpose of our research was to find out if there is relation between variables, the type of investigation chosen was correlation. 4.3 Extent of Researcher Interference with the Study The primary data was collected through the questionnaire. The data was collected in natural environment and the researcherà ¢Ã¢â€š ¬Ã¢â€ž ¢s interference was minimal. 4.4 Study Settings The research was conducted in natural environment where work proceeds normally, i.e. in non-contrived settings. The study was based on Field Experiment where all activities were occurring in natural work environment. 4.5 Unit of Analysis In this study, individuals were studied separately. Research team studied the feedback received from the two sources (supervisor and coworker) and through the questionnaire investigated the relevant variables and their relationship. 4.6 Sampling A sample is a subset of a larger population that contains its major characteristics. In this step the following decisions were taken: Who is to be sampled (sampling unit) How large a sample should be (sample size) How will sample units be selected (sampling technique) 4.7 Sampling Unit To get the representation from all levels of management and all types of organizations, employees form each layer of management were selected as sample from different organizations ranging from manufacturing to service, both from public and private sectors. Employees from each of the above-mentioned organization were asked to respond the questionnaires. 4.9 Sampling Technique Probability sampling was used for the research; in such type of sampling each member of population has an equal chance of becoming a sample. 4.10 The Questionnaire The Questionnaire had the following sections: 4.10.1 Section-1 (Demographics) The first section investigated about the respondentà ¢Ã¢â€š ¬Ã¢â€ž ¢s demographical characteristics including: Age Gender Marital Status Qualification Managerial level Nature of work Experience in years The respondents were not asked to mention their names or disclose their identity and it was ensured to keep the information confidential. 4.10.2 Section-2 3 (Supervisory and Coworker Feedback Measurement) These sections contained questions about the supervisory and coworker feedback received by the respondents focusing on the following dimensions: Source credibility Feedback quality Feedback delivery Favorable feedback Unfavorable feedback Source availability Promoting feedback seeking The items of this section were obtained from the validation study of feedback environment (Steelman et al, 2004). 4.10.3 Section-4 (Employee commitment Measurement) This section contained questions about the level of employee commitment of the respondents. 4.10.4 Section-5 (Role Clarity Measurement) This section contained questions measuring the Role Clarity of the respondents. 4.11 Data Collection In this phase the research moved from papers to the field. Data was gathered in the form of responses from the respondents. Questionnaire was used as a tool to collect data and 100% of the respondents were surveyed through it. As mentioned above different organizations from public and private sector were visited to collect the responses. Questionnaires were distributed and taken back from the respondents after two to three days. Total time taken to complete the data collection process was two weeks. The respondents were guided about filling the questionnaires and the queries were responded properly. Chapter 5 RESULTS AND DISCUSSION 5. Elitism Theory Analysis

Elitism Theory Analysis Elitism is a political theory that rejects Marxs views of equality and suggests that there will always be a minority elite ruling the majority. The theory in principle suggests that the people are ruled by the most able and those who are capable of doing the best job and this sounds like a good theory as the country will fare better under people who are most capable of leading. However the issue with this is that the elite in control can use the state to control power and thus maintain power and not providing a true democracy. Elitism can be split into three forms; classical, democratic and modern elitism all of which have a slightly different take on the way the state works and how the minority can use the state to dominate the majority. Elitism is not believed by all and is challenged by two other theories, Marxism and Pluralism. Marxists believe that class position is derived from the persons relationship to the means of production, owners and workers, and not as elitists believe from a mix of economic political or ideological resources. Furthermore Pluralists believe that the state such a complex institution that it cannot be dominated by one group and hence power is shared between many government departments and institutions. The British state with the queen as the head of state, although this is a powerless position, is dominated by parliament who has the ability to create or dismantle laws without having to answer to the people until a general election. I believe that the contemporary British State is still quite elitist with the members of parliament and the cabinet being largely made up of those who have been public schooled and gone to the elite universities of Oxford or Cambridge. This view can even be shown by the recent MPs expenses scandal as the MPs cheated money out of the taxpayer showing how the elite minority thought they were above the majority. Therefore this essay seeks to show how the different elite theories relate to the contemporary Br itish state and how relevant they are today. Classical Elitism was defined by key political scientist Gaetano Mosca as In all societies two classes of people appear a class that rules and a class that is ruled the first class always the numerous performs all political functions, monopolises power and enjoys the advantages that power brings, whereas the second more numerous class is directed and controlled by the first[i]. This quote represents the belief that elite rule is inevitable due to the human race being blessed with different talents and those who are more talented will always rise to the top. The classical elitist theory is underpinned by the fact that the ruling elite is closed off from the ruled and its members are selected by virtue of the economic, political or ideological resources[ii]. This shows the reason why elitists reject Marxism, that eventually there will be a classless state, as elitists believe that there will always be the dominant and the dominated and that class will occur through all societies. Plura lism is also rejected by elitists as pluralists argue that there is a diffusion of power between many government institutions and departments whereas the elitists believe that power is dominated by the minority in control. Classical elitism in some ways does refer to the contemporary British state in so far as parliament is made up of the upper class and that many were public schooled and further educated in the elitist institutions of Oxford and Cambridge. Figure 1 shows the Educational Background of MPs and the cabinet from 1918 to 1955, this shows the large numbers especially on the conservative side who attended elite institutions compared to the Labour party who have a large number MPs and cabinet members from Elementary Schools. This shows that in the conservative party there is a sense of the elite are protected as they have the money to afford public schools which gives them an advantage and as such they are protected in their powerful positions in the state. This is further backed up as in the Thatcher government there were only two members of her cabinet not to have attended a fee paying school[iv]. Therefore it can be argued that the contemporary British state can be seen to be slightly elitist as those in power are protected due to their wealth and their education. Democratic elitism which is the form of elitism created by thinkers such as Max Weber and Joseph Schumpeter and is associated with critiques of Democracy, they still agree with classical elitism however, as Weber put it All ideas aiming at abolishing the dominance of men over men are illusory[v]. This quote gives clear indication that democratic elitist think that elitism is inevitable as long as there is Voluntary compliance, acceptance of commands as valid norms and a belief in the legitimacy of the form of domination[vi]. Similarly to classical elitists democratic elitists fundamentally disagree with Marxism as they reject the idea of equality and say that Government has become so large that it will need specialists to run and control it in order to work efficiently, thus elitism is inevitable. Therefore the argument is that power and decision making should be those most qualified and who have the relevant expertise to make the right choices. As far as this relates to the contempo rary British state it could be argued that Britain is relatively elitist as 37 out 51 prime ministers went to either Oxford or Cambridge suggesting that they are the most intelligent and thus the right people to be taking decisions on behalf of the country. However these institutions are very elitist and select on background and status thus meaning that elites are protected as they will always be the most educated hence why the population cannot decide on the elite but can only legitimise their decisions. However in the future under new plans laid out by Lord Mandleson students from a disadvantaged background would be given a reduced offer to university in Labours attempt to increase social mobility. The scheme would work in such a way that The plan could replicate the scheme at St Georges medical school, London, where the standard requirement for a place to study medicine is three As at A-level. Candidates can be given an offer of two Bs and a C if they outperform their school aver age by 60 per cent. This favours the brightest pupils in bad schools, which are often in the most deprived areas[vii]. This is an attempt by the Labour government to try and make the state in the future less elitist as people from all over the country with different backgrounds will be qualified and will be able to perform an active role in Government and in society in order to promote a more equal state. The final form of Elitism, which was put forward by Political Scientists such as Skocpol, C.Wright Mills and Walter Burnham is modern elitism. Modern Elitists still believe that democracy is limited and that elitism is inevitable, apart from modern elitists look at elitism at an international level through organisations such as the IMF and the United Nations which suggests a tie between politics and economics as shown by Mills whose work suggested a close relationship between economic elites and governmental elites: the corporate rich and the political directorate[viii]. This can show how elitism has become more globalised as national elites became dominated by international elites, thus following the recent economic pattern of globalisation and global shift and how the world has become more integrated creating another elite on the world stage. On a smaller scale the recent creation of the President of the EU is another international elitist position which is overpowering domestic go vernments. Therefore it can be argued that contemporary Britain does fit a modern elitist position as to locate the elite one must look more to the international level rather than the national level as Britain is a member of the EU and the United Nations. Another example of international elitism is the upcoming Copenhagen Climate Summit which will be dominated by several key players who have the most influence in both political and economic spheres mainly the USA and China. There is one part of Modern elitism however which does not fit with the contemporary British state and that is the belief that the state has power which can rival or even exceed economic power. I think that the pluralist view that big business has a privileged position in society is more fitting as shown by the recent bank bailouts showing that the government could not let large corporations such as Northern Rock go out of business, highlighting the important position large firms hold in the economy. This is espe cially so as often general elections are won depending on the economic performance for example of the economy is performing well the incumbent government is more than likely to stay in power whereas if the economy is suffering people are likely to vote for change. For example currently amid the International financial crisis there has been a large swing in the latest opinion polls regarding a general election towards the conservatives giving them a majority of 40[ix] showing how people vote for change in times of crisis such as the current financial crisis. Thus governments understand the importance of big business and will form legislation and policy in order to benefit large firms in order to lead to electoral success. Therefore although the contemporary British state does slightly fit the modern elitist perspective there are bits which suit a pluralist view more. Overall Elitist theory I think that Elitist relevant on an international scale and in some part on a domestic level. International organisations such as the IMF and the United Nations have a lot of power and often can overpower domestic governments especially in developing countries which shows that the elite class is becoming more global. I also think that elite theory is relevant on a domestic scale due to the large numbers of the elite in the ruling class of Britain. This is put forward by Guttsman who said There exists today in Britain a ruling class, if we mean by it a group which provides the majority of those who occupy positions of power and who in their turn can materially assist their sons to reach similar positions[x]. This fits the criteria of elitism as it suggests the people cannot choose the elite and the elite can protect their position by monopolising top education and the methods of production. This is also backed up by the numbers of Oxford and Cambridge graduates in government and thus in the ruling class, Over  ¾ of Cabinet ministers in 1983 were from Oxford and Cambridge[xi]. The numbers in government from elite institutions suggests that elitism is an inevitable cycle where the elite is replaced by their offspring who attend public schools and other elite educational institutions. Therefore government schemes such as the grade drop for students from deprived backgrounds could eventually stop the cycle of elite rule in the short run but in the long run these people will then become the elite and then the cycle will begin again this elite rule is inevitable. Thus leading to the theory that the people can only choose between groups of elites at elections for example between the only two parties with a realistic chance of winning a general election, Labour or the Conservatives as shown by Andrew Hayward One elite can only be removed by replacing it with another[xii].

Wetland Ecosystem Essay -- Environment, Sustainable Development

1. Introduction Wetland ecosystem is one of the most productive ecosystems on this planet delivering massive goods and services to human society. However, due to poor awareness of their values and underestimation of their contribution, many wetlands have been converted to farmland or urban areas, or influenced by pollution due to agricultural and industrial activities. Consequentially wetland ecosystems have severely declined and degraded globally during the past decades. In order to restore and protect wetlands, hence ensure a sustainable supply of wetland goods and services, it is important to recognize their values. Vital to this is the development of valuation methods that explicitly link wetland values, the capital base of the ecosystem, to the design of policies (Pearce and Atkinson, 1993; Dasgupta and MÃ ¤ler, 2000; Arrow et al, 2004; Maler et al, 2008; Dasgupta, 2010). For a typical wetland ecosystem, its values can be accounted in terms of the populations of its species, fish harvested per day, the amount of carbon stored per year, or the annual number of recreational visits. These are generally categorised as values from wetland production, regulating or cultural services (MA, 2005). Proper and accurate estimation of these values enables comparative analysis of intervention practices and therefore contributes to the improvement of the design of policies (Barbier, 1993; Barbier et al., 1997; Turner et al, 2000). Quality is a critical factor in determining the values of wetlands. A healthy and functioning wetland may provide rich ecosystem services (Zedler and Kercher, 2005; Maltby, 2009). The quantity of the wetland valuation practice has increased in relatively recent years. In the review by Heimlich et al. (1998), 33... ...s. Since the values derived with a benefit transfer method are not strictly primary studies, we therefore deleted those items. Subsequently, the values that are not of a single service, but a total economic value (TEV) or marked as ‘various’, had to be moved from the list for consistence. Finally, 70 data items from 27 articles remain in the analysis. The cross tables based on the data are given in Tables 1 and 2. Table 1 shows the relationship between eco-services and wetland types in terms of the number of study cases, while Table 2 shows the relationship between the services and the methods used for their valuation. The most studied services are food and raw materials which happen mainly at wetlands unspecified by the authors or at floodplains; the most used valuation methods are the direct market pricing method, there are 41 data items out of the total 70.

Immanuel Kant’s theories

Kant’s theories are in great contrast with other philosophers. He was a retributivist who believed that punishing wrongdoers though they are rational beings, is right, as long as the crime they did fits such penalty. Punishment without reasons or jailing someone for petty theft is unjust. He spoke about punishment on the critique of practical reasons which contrast with Jeremy Benthan a utilitarian theorist who considers punishment as evil and advocates for punishment to cause more positive impacts on the person punished. (Robert, 2000).As Betham supports rehabilitation efforts in prisons Kant found such efforts immoral as they acted against ones personal rational choices. Kant rejects manipulation of people even when the causes and reasons are just. People should be allowed to reason for themselves and their decisions should be respected. Kant criticized other theories on the grounds that they were only hypothetical and could not be applicable in the real world. Some theories argue that the greater good ought to be considered when acting but such would be irrelevant to someone whose interest is not on maintaining the common good.Hypothetical moral systems should not be used to determine the moral action as they are very subjective while in the real sense people’s interests vary. He rejected Hume’s theory on the ideal theory of the mind. To Kant analytical methods should not be used to explain what is physically evident. To him, synthetic reasoning involves relating concepts that are not directly related to the subject concept. A prior knowledge can be used in the metaphysics study. (Bayne, 2000) Kant criticizes the utilitarian view that happiness is the highest goal.He opposes this view as it created loopholes where people would be used simply as means to achieve or attain happiness. This would be disrespecting the fact that all human beings are rational and can choose or plan and anticipate their future. Kant portrays the categorical impe rative approach where he sees all human beings as occupants of a special place in creation. People have different needs which ought to be satisfied using certain means. He uses the term maxim to refer to intentions or principle of action. Human beings should not act in a way that portrays other people simply as means to an end but as an end to itself.In working to attain the maxim people should not use others simply as means to an end. People used should benefit from the arrangement and their consent should be sought. To him, duties should be beneficial to people used in the process of attaining the goals. I agree with Kant’s theory as all people should be treated with equality and with respect. There are two types of imperatives. The hypothetical imperative tells of what we ought to do to achieve a goal. The categorical imperative leads to absoluteness since human beings are rational and can govern their actions. People should only act on maxims that can become universal law .To Kant, there are universal moral laws that are logically necessary. People’s actions should therefore be performed according to the acceptable universal laws of morality. Individuals should act according to the same general, future and moral laws. (Robert, 2000). All people should be treated with moral respect. Deception should not be considered even when being applied for wrongdoers. To Kant, duties can be perfect or imperfect. Imperfect duties entail working to develop our talents since they are given to us for a purpose while perfect duties entail a duty to others.Kant rejected the ethical force brought about by tradition and coined the modern idea of autonomy. He brought about the idea of centrality of rational thought. Each person can make free and autonomous choices and they are compelled by rationality and the categorical imperative in their decisions. Adherence to categorical imperative provides for autonomous ethical choice since people make their decisions ration ally. In pursuit for various maxims all parties involved benefit from the arrangement. Autonomous means self legislating.Autonomy of the will is the ability of the will to be a will in itself while the will refers to the means by which a maxim can become a universal law. Heteronomy means the capacity to follow law other than itself to produce a universal law of morality. (Collins, 2000) To Kant, objects do not have value but man gives them value through their rational goals and desires. Human beings have an intrinsic worth or dignity. They should therefore act in good will out of a sense of duty and use the categorical imperative.
